According to the article, ââ¬Å"Children With Down Syndrome: Implications for Assessment and Intervention in the School,â⬠Andrew S. Davis reviews the etiology of Down syndrome, the developmental course during adolescent years, and the neurocognitive issues that should be addressed during a psychoeducational assessment. Throughout the article, Davis reviewed the three possible etiologies as to why there is an extra chromosome 21, which is the contributing factor for causing Down syndrome. One common etiology occurs when an extra chromosome is intentionally developed because of the egg or sperm. As a result, the fertilized egg contains three chromosome 21 rather than two. Another reason for this disorder is ââ¬Å"mosaic trisomy,â⬠which occurs in 2-4% of individuals that have Down syndrome. Mosaic trisomy occurs when some cells have 46 chromosomes while others have 47 chromosomes (Davis). The third possible reason for this deficit is ââ¬Å"translocation trisomyâ⬠which occurs in 3-4% of cases whom have Down syndrome. This process occurs during or after conception when chromosome 21 ââ¬Å"sticksâ⬠to another chromosome. As a result, individuals with Down syndrome have two chromosomes 21, while leaving additional material on the translocated chromosome (Davis). Employees must avoid from reaching late to work. Employees should not leave work before their scheduled time. Regulations Regulations are guidelines that keeps the worker on the building site safe and protected. Regulations and roles are enforced mostly by the contractor on the site. Some of these are as follows: Personal safety equipment must be worn as prescribed for each job, such as: safety glasses for eye protection, hard hats at all times within the confines of the construction area where there is a potential for falling materials or tools, gloves when handling materials, and safety shoes are necessary for protection against foot injuries. Know where firefighting equipment is located and be trained on how to use it. Do not use power tools and equipment until you have been properly instructed in the safe work methods and become authorized to use them. Never throw anything overboard. Someone passing below may be seriously injured. Always ensure that all ladders and scuffles are secured on the ground. All workers must be punctual at all times. Identify and mark any hazardous materials. Determine any risk involved to personnel. Label and store any materials deemed hazardous in proper containers and secure them in a safe location. Post precautions for handling nearby. Make sure there is an MSDS (material safety data sheet) for all potentially hazardous chemicals/materials. Inspect equipment to be sure it is working properly. Be on the lookout for unusual noises and jerky movements. Report any problems immediately and do not operate the machinery until repairs have been made. Use harnesses and other safety equipment when performing roof work or working on scaffolds. Provide personal protective equipment to all employees, including hard hats, safety goggles and boots, work gloves, ear plugs (or another form of protection) and face masks. Prepare for emergencies. The material used should meet bureau of standards specifications in order to be used on a building site. In order to construct the building, a certified and licensed contractor should evaluate the worksite. When the building is finished being constructed it must be inspected by a building inspector to make sure it meets building standards. Impact of Technology Technology as we know it is advancing every day and are used in almost everything we do. The impact of technology on the building site helps to make the work easier to do as well as to make it more efficient and takes less time in doing it. The workers should then be able or trained to use the necessary machines or equipment required for the specific job. For example, excavations resulting in steep slopes are likely to lead to soil erosion and water quality problems downstream and will require the installation of erosion protection measures. IMPORTANT STEPS TO REDUCE ENVIRONMENTAL IMPACTS 1. Some of the rules being broken on the construction site are as follows: No protective clothing, gear or helmet were worn by most of the workers on the construction site. Steel rods, nails and other sharp materials were left exposed on the worksite which would result in severe injuries to workers. Exposed electrical wires were seen on the walls, ceiling as well as on floors. At some construction sites, scrap material such as pieces of wood chippings, pipes, wires, empty cement bags etc. were scattered all around the worksite making it look unkempt and untidy. Recommendations The researcher recommends that the foreman or contractor should enforce rules and regulations on the construction site to their workers inclusive of: Workers should be trained on how to use power tools. Insulate all exposed electrical wire on the walls, floors and ceiling. Ensure that all of the workers clean up their various working area when finished working on the building site. Workers should wear their safety gears at all times. Exposed materials should be taken care of. That is, cover up all the steel rod and bend all the nails on the floor so that workers donââ¬â¢t injure themselves. Conclusion In the fields of architecture and civil engineering, construction is a process that consists of the building or assembling of infrastructure. Far from being a single activity, large scale construction is a feat of human multitasking. Normally, the job is managed by a project manager, and supervised by a construction manager, design engineer, construction engineer or project architect. A building site can be a dangerous environment. Powerful machinery, hazardous materials, scaffolding and trenches create risks for the building workers and other people in the construction area. For the successful execution of a project, effective planning is essential. THE CIVILIZING MACHINE Gertrude Bonin's "The Civilizing Machine" deals with the issues that arise in the authors life as a young Native American leaving her family and way of life to be educated at a Quaker school in the 1800's. Being a Native American and then being immersed into an European education system that existed to "civilize" her in the ways of the white culture caused much confusion in the author's struggle as a teen to develop a since of who she was, "Even nature seemed to have no place for me. I was neither a wee girl nor a tall one; neither a wild nor a tame one." Other conflicts arise in Gertrudes life that deals with her mother's ability to relate to her daughter's feelings of unhappiness, "She was not capable of comforting her daughter who could read and write." In this essay Gertrude is trying to show the effects of her schooling to be one of a negative nature, which she fails to do. Gertrude while seeming to despise her schooling, "It was inbreed into me to suffer in silence rather than to appeal to the ears of one whose open eyes could not see my pain, I have many times trudged in the day's harness heavy-footed, like a dumb sick brute." Yet she still yearns for the benefits of her education when she wishes to be taken along to her cousins party. Another issue that takes away from her ability to show her schooling to be a negative experience, is that without it how would she have been able to express these feelings about the effects of the way she was educated. While I feel she failed to truly show her education to be all that bad of thing for her to go through, she did an excellent job of showing what emotionally Native Americans had to deal with while their culture was being deprived and another way of life being forced upon them.

The plan proposed that the upper class would be elected by the lower and the lower would be elected by the people. It also suggested for a judiciary. The suggestion to make the legislature houses in proportion would limit the authority of smaller states. Therefore the smaller sates discussed to respond to the Virginian Plan and brought forward the New Jersey Plan, also known as Small State Plan. This plan was entirely against the Virginia Plan, and asked to fix the problems of Articles of Confederation by amendment. how climate change affects MISC Berhad The aim of this report is to identify the effects of climate change towards MISC Berhad. MISC berhad is a company renowned for its shipping services throughout the world. As one of the biggest firms in Malaysia, MISC has a reputation to maintain as not only as one of the longest shipping companies established, but also one of the largest shipping company in the world. Without a doubt, climate is a crucial issue in the present and also the upcoming future. Due to the effects of climate change, mankind itself is at risk to hazardous and even fatal threats. The world has come united to find ways to reduce emissions of developed or developing countries to the minimal as possible, like in the Copenhagen Summit. None the less, Malaysia took minor but meaningful steps like the no plastic bag days in selected states in the country. The four bottom lines were used to evaluate the performance of MISC Berhad. To counter the ever changing needs, MISC Berhad implements economic and financial bottom line, social, environmental and corporate governance bottom line to fill the needs and ensure its survival in the industry. Through group brainstorming, it would be assumed that MISC Berhad would be affected by climate change in various aspects. Pressure from external forces, a decrease in total sales, delay of shipping time, the well-being of employees on board the ship and an increment in cost are problems the company would face through climate change. Global warming has caused climate change due to the increase of average earth temperature in accordance of what is known as the greenhouse effect. In addition to that, Televisions, lights and computers use electricity that is created mainly from burning coal. Every time we switch on a light we are adding to the greenhouse effect (Young People Trust for the Environment). Due to the climate change, protecting the environment in which the ships operate is vital. The company are conducting tests for use of a new hull coating system to reduce emissions that will pollute the environment (Impressions of AET 2009). Oil spill training was organised to aware them of the oil spill awareness. 1.1 Bottom Line a. Economic and Financial MISC berhad reports its companys cash flow and financial statuses through a series of statements which are available in the annual report. The company recorded an operating profit of RM1, 914.4 million from RM2, 585.7 from year of 2008. Data shows that the company suffered a reduction in profit of RM671.3 million which is equivalent to 26% against the profit of year 2008. MISC berhad reports that this loss was mainly caused by the loss in the Integrated Linear Logistics segment (MISC Annual Report 2009). MISC would be affected economically and financially by climate change as MISC is a shipping company and serious weather alterations would greatly impact on shipping schedule and arrival of shipments. Customers of MISC would be in risk of having important deliveries arriving on a delayed period where not only would MISC suffer a loss of profit, but also the customer would be losing valuable resources which are in need. Consumers of MISC`s services would have unsatisfactorily deny usage of the company`s service as due to climate change, consumers would rather use companies of nearer distance or even opt to pay more for on time deliveries. The company might want to be prepared for the extreme and highly variable environmental conditions, principally in the Southern Ocean, for example (Impacts of Climate Change on the Maritime Industry Conference 2008). 3.0 Problem Statement Ranking Solution According to the K.T situational appraisal (Appendix 1), it ranks the problem by their importance (Fogler LeBlanc 2008). In this case, the top ranked issue of climate change that affect MISC is the pressure from external force such as WWF and IMO. According to WWF Malaysia (2010), they recognises that the role of Business and Industry (BI) as catalysts to reduce the CO2 emission and may at best become part of the solution to CO2 reduction. Therefore, this will directly affected the MISC as WWF aims to engage with BI in working towards changing practices as a solution to climate change. For IMO (2009), work on prevention of air pollution and control of greenhouse gas emissions from ship engaged in international trade is their main objective. Secondly, the issue for MISC would be the sales decreased. This is due to the production of petroleum and chemical is the cause of climate changed, thus it will force to reduce the production and directly affected the sales of MISC. Moreover, the third ranked problem is the shipping time delayed as the sea level had increase due to the ice melting in the North Pole lead vessel difficult to anchor safely. The forth ranked issue is the safety of employees as the natural disaster could cause in danger situation during shipping time. Lastly, the fifth ranked problem for MISC is the cost increased as they need to build more advances mechanism for their ships that has clean emission. K.T. Problem Analysis (Appendix 2) is one of the most useful tools in troubleshooting an operation (Fogler LeBlanc 2008). The major problem is the pressure from external force but is not from the internal force. The distinction is the WWF put pressure on MISC as the emission from shipping caused air pollution which is the WWFs concern. The problem occurred globally but not only happened in Malaysia. The reason is the emission of CO2 is not confined by territorial borders but in the atmosphere. The problem occurs when shipping activities are operating on the ocean but not anchor on the harbour. However, shipping activities is the main business for MISC. The extent of the problem is the related to the business field which produce CO2 lead global warming but not the business field that doesnt affect the climate change. The distinction is able to track and control the amount of CO2 that emitted. From the Duncker diagram (Appendix 3), the top problem for MISC is the pressure from external forces. If okay to solve the problem, the solution would be the try to fulfil WWFs concern by reducing the shipping activities. Besides that, it can negotiate with the external force which is to make agreement with the IMO or WWF. Moreover, MISC can change the major transportation from shipping to submarine or airplane. On the other hand, if it is not okay to solve the problem, the solution can be increase the corporate social responsibility by sponsoring for environmental campaign. Furthermore, it also can try to fulfil other stakeholders by providing better service for customers. 4.0 Solutions As the main issues is the pressure from the external force, less profit generated due to decrease in sales and shipping time delayed. The suggested solutions to encounter the pressure from the external force would be trying to fulfill WWFs concern by reducing shipping activities or negotiate with WWF to come out with an agreement. In addition, upgrading the tanker that can reduce the emissions of gas will be another suggested ways. On top of that, to maintain the profit, the company would have to lower the price of the petroleum as it would be less expensive compared to an alternative ways that is less harmful to the environment. Lastly, the company would have to upgrade the tanker engine and set up branch companies in overseas land. This mean they would have the storage there and then, so whenever there is orders nearby it could be deliver as soon as possible. 5.0 Rational Recommendation After deliberation and a further understanding of the company`s needs, our group would recommend MISC Berhad to negotiate and reach a consensus with the IMO. Besides that, MISC Berhad should also put its involvement in caring for the environment as one of its major priorities. Our group also recommends the shipping company to place a larger sum of its revenue into research to reduce the current level of emissions given out by the company`s operations. These steps would aid MISC berhad to have peaceful and good remarks from multiple major environmentalist organizations as the company has taken a huge leap into achieving an eco-friendly company. Human Nature in the Destructors Essay
Graham Greene had summarized the conflicts in a society through a representation of teenage children during the post-war era, in his famous short story, ââ¬Å"The Destructorsâ⬠. The setting of the story happened in blitzkrieg London after World War II ended. The characters are mainly teenage boys who had established a gang known as Wormsley Common gang. Their group religiously meets everyday beside the house of Mr. Thomas or Old Misery. The decision of the gang was made through voting. T or Trevor, the main character in the story, suggested that the gang should demolish Mr. Thomasââ¬â¢ house on the upcoming holiday. Mr. Thomas was an old man, who lived in a house that solely stand on an area that was bombed during the war. The group agreed and commenced their plan under the leadership of T. the story ended with the destruction of the house. The story reflects action and adventure, since the gang would do things that can be considered as daring, especially for their age. The story also has a mix of suspense, especially on the last part wherein Mr. Thomas had gone back home earlier than expected. Nevertheless, the short story is not merely a fiction made to entertain its readers rather, it reflects the factual realities observable during the period it pertains such as delinquency, war and human nature. This essay would analyze the story in connection to the delinquency and war which reveals human nature. Human nature would be discussed as something that is subjective and relative to the perspective and position of the individual in the society where he belongs. The story revolves around the actions of the Wormsley Common gang. As mentioned above, the group was predominantly young teenage boys. Every day they will engage themselves with folly, childish acts. As children going through the transition to adulthood, they are trying to find their own identity through joining groups. They express their authority or control over their decision through delinquent acts; such as sneaking free bus rides. One of the things that separate man from the rest of the living organisms in the planet was his capacity to control things. It is a part of being a human to seek dominance. The several instances of delinquency in the short story prove this point. The most prominent was the destruction of Mr. Thomasââ¬â¢ house. However, if all humans would try to dominate each other, chaos would result. Therefore laws are created in societies that seek to control human actions. In the story, Mike ââ¬âthe most childish character, was usually noisy or has a childlike attitude of opening his mouth when he heard something interesting or unbelievable. This behavior was controlled in the gang through the unwritten rule that a frog would be put down inside the mouth of noisy or open-mouthed members. The story also shows that humans have the capacity to choose or decide. Blackie could leave the group but he did not. He can express his disagreement but he chose to remain silent. Humans are naturally born with the ability to weigh circumstances with respect to situations. Man can choose whether to be good or evil. Most of Greeneââ¬â¢s writings reflect the good and the evil side of man. The ethical weight of the action depends on the perspective used to judge the action. Breaking into someone elseââ¬â¢s house is impolite and evil as rendered by the society, or at least by the society of London. However, in the perspective of the group, it is an expression of pride, dignity and courage. Mr. Thomas served as the representation of the adults during the period; he does not care what the children would do as long as their actions would not bother him. When he gave the boys some chocolates, the gang discussed and argued about why Mr. Thomas would give them something. The gang decided that it was a bribe. Mr. Thomas had accommodated T when he visited him. He even let him tour the house and explained the things he canââ¬â¢t understand. Nonetheless, it was T who had suggested the plan to destroy the house. Mr. Thomas had trusted T, at the end T locked him up. This illustrates the younger generationââ¬â¢s distrust to the adults. Why? Because it was the adultsââ¬â¢ decisions, neglect and actions that led to their destitution. When they took everything away from Mr. Thomas, they left him as vulnerable and helpless as a child. They gave him some foods and a blanket to keep him comfortable as he waited for someone to open the door. When the door finally opened, he was amazed to find that the house he cherished was now only a pile of bricks and rubbles. The concepts of delinquency and war revealed that human nature is also subjective to individuals and relative to societies. As illustrated above, humans tend to judge an action from their own perspective. The living conditions and previous events shaped these perspectives. The distant atmosphere that surrounds T was caused by the events that led to their poverty. The childish acts of Mike were due to his young age. The just attitude displayed by Blackie when he opposed taking away things from Mr. Thomasââ¬â¢ house reflects that he was against theft. The humansââ¬â¢ ability to reason gave him the ability to judge. The fact that Blackie stole or got the hacksaw without permission showed a changed in perspective regarding right and wrong. The things that the society or the organization accepts were the right things while those that the society blames were wrong. Human nature was normally branded as either good or bad, depending on the human actions which were either right or wrong. Human nature, as can be reflected on the story was neither good nor evil. Someone perceived as evil by one person might be considered as good by another. People can be persuaded that humans are naturally good. If the society was not perverted, humans would not result to perverted actions. Humans can also be seen as naturally evil and the existence of laws can be justified as a means to prevent them from explicitly doing evil and promote harmony and security in the society. Like every human being, the characters in the story longs for a recognition. Humans would naturally form groups to be able to defend themselves and justify their actions through rules and laws. The gang would decide according to votes which gave everyone a chance to express himself. The conclusion of the votes determines the gangââ¬â¢s action. Whether it was mischief or simply a childish act, if the majority of gang agreed that it should be done, then it would be done. Everyone would do their best to achieve the set-goal. The story also highlights the fact that it is a human nature not to try the things that pains causes pain. For example, Mr. Thomas went home earlier than expected because of his rheumatism. Likewise, when Summers (one of the gang members) complained that they already done ââ¬Å"enoughâ⬠, T told him that he should not complain because he along with the others had voted in favor of the plan. It was natural for humans to do things that they like and stop doings things that they hate. Humans would naturally move away from something painful or uncomfortable while humans would naturally move towards the things that give them fun and comfort. The sense of belongingness and the various activities that the members of the gang experienced whenever they do an offending act reflect their adherence to the things that do not cause them pain. Humans would logically want the things that please or made them comfortable. Each member of the gang needs one another to get a sense of belongingness and create an identity. When Blackie asked T whether he hated Mr. Thomas, he perceived that Tââ¬â¢s actions and decisions were out of personal interest. Mr. Thomas gave them chocolate to get rid of it. The driver looked help Mr. Thomas out of curiosity. Mike went to the house instead of the church, not simply to help but to be accepted and regarded as important. Blackie did not leave the gang because he wanted to take part on its success and glory. Common to all humans was their capacity to decide, contemplate and judge depending on their personal interest. Humans see things depending on how they perceived them. Every individual portrayed in the story would act according to their selfish interest. Humans were judge according to convention and thus, they act with respect to those conventions. The destruction of the house represents the power to destroy. Since the beginning of time, humans aspire for power and authority. Both of these gave humans the capacity to control things with respect to how he wanted things to be. The idea of destroying the house made T a leader. The actual destruction confirmed his authority. On the other hand, the destruction of the house undermines the power of Mr. Thomas. The greater society also works the same way. It was a power struggle to stay on the top. The destructors were the winners while the destructed was the loser. Good and evil depends on the position and situation of the person in between this spectrum. Good makes the person happy while evil gives him pain. Good benefits while evil takes away or weaken a person.

Change Management Essay INTRODUCTION Many flaws can be found with the classical approach, the birth of which is widely accredited to Fredrick Taylor, in particular how employees became bitter and angry with the levels of managerial thuggery (Rose 1988) that Taylor promoted. There already existed high levels of worker-management conflict, and Taylors approach merely heightened the tensions that it had set out to tackle. Taylors view, and later, Henri Fayols view of how an organisation could be managed solely focused on the productivity of the worker and how efficiently work could be carried out. It did not take into account the morale of employees or any of their emotional needs, resulting in a workforce which became increasingly dissatisfied with their working environment. Mayo and Maslow developed an approach which was more emphasized on the management of worker morale and leadership rather than merely viewing employees as greedy robots (Rose 1988). This theory, which would evolve into what is known as the Human Relations approach to management, was focused on the thought that a happy and satisfied employee was a more productive employee. CLASSICAL APPROACH. The classical approach to organisational management (1900-1930) emerged from the Industrial Revolution and was born out of a necessity to replace the trial and error approach, which was prevalent prior to this, with a moreà focused and consistent approach to how an organisation should be managed. This new approach was focused on the efficiency of an organisation and in improving the performance and output of its employees. The classical approach can be divided into three main areas, scientific management, bureaucracy and administrative management. . (_Managing Change. Bernard Burnes)_ Fredrick Taylor (1856-1917) viewed the management of organisations production efficiency as a science and he is accredited with being the father of scientific management. Taylors view was that there was one best way to perform a task and his approach focused on breaking down each task so that it could be performed in the most efficient way. His research was heavily influenced by the studies of Frank and Lillian Gilbreth(1914). While Taylor was determined to reduce the time it took to complete a task, the Gilbreths tried to reduce the number of motions taken to complete a task. Taylors opinion was that _human beings are predisposed to seek the maximum reward for the minimum effort_ _(Taylor 1911)_ and to counteract this, managers must closely supervise workers to ensure that each predefined step in a task is carried out correctly. By breaking down each work process into smaller tasks controlled by the management, the knowledge required by workers about the work process is reduced. Workers become mere cogs in the machine that is the organisation, and can easily be replaced, as minimum training of a replacement worker is required. This in turn increases the managements control as the workers no longer have a monopoly of knowledge about the work process and cannot use their knowledge as a bargaining tool. Taylor, like the Gilbreths, believed that in order to increase a workers productivity, he should be motivated by monetary rewards for the amount of work he carries out. _When a naturally energetic man works for a few days beside a lazy one, the logic of the situation is unanswerable Why should I work hard when that lazy fellow gets the same pay that I do and does only half as much work? (Taylor 1911)_ While Taylor and the Gilbreths were focused on improving the productivity ofà individual workers at task level, Henri Fayol (1841-1925) with the administrative approach, was focused on efficiency at organisational level, top down as opposed to bottom up(Fayol, 1949). Fayols principles of organisation are; division of work, authority, discipline, unity of command ,unity of direction, subordination of individual interest to general interests, remuneration, centralization, scalar chain, order, equity, stability of tenure of personnel, initiative, and esprit de corps.(Mullins,1989:201-3). Max Weber (1864-1924) developed the theory of bureaucratic management which, similarly to Fayols approach, was focused on the overall structure of an organisation. According to Weber a bureaucracy must have a number of distinct characteristics. It must have a hierarchical chain of command, where each employer is answerable to a superior, therefore power flows from the top down. Division of labour, where each task is broken down into smaller tasks, with different employees working on each separate part of the task. Each employee is selected on merit and qualification only with no bias shown to favourites. Formalised and detailed rules and regulations must be set out. HUMAN RELATIONS APPROACH The beginnings of the Human Relations approach can be traced back to studies on worker fatigue which were carried out while the scientific approach was still being established, and it is fair to say that both approaches overlap. Elton Mayo (1880-1949) expanded on these studies in the 1930s, most notably with his Hawthorn experiments. (_Managing Change. Bernard Burnes)_ Mayo did not believe that workers were only concerned by monetary rewards, but instead suggested that by having their social needs met at work they would in turn be more motivated and their performance would improve. In his experiments he divided workers into groups and studied how their productivity responded to changes in the environment such as lighting and working conditions. To his surprise the worsening working conditions did not lead to worker productivity declining, in fact productivity increased. Thisà led him to conclude that workers motivation was increased by better communication, as the workers were consulted with prior to, and throughout the experiments. It was also concluded that workers performed better when they were in a team, and when they were receiving greater attention from their managers. He argued that once a persons lowest level physiological and safety needs are met; the higher level needs become more important to them. For example in a management situation the physiological needs of an employee are things like adequate lunch breaks and sufficient wages. The safety needs are met when a safe working environment is provided. Social needs are satisfied when there is a sense of community in the working environment. The esteem needs of employees are the needs for recognition from superiors for work carried out and achievements. Self Actualisation is the need of an employee to reach their full potential, this need changes, as different levels of potential are met the employee then needs to attain a higher level. .(_http://www.netmba.com/mgmt/ob/motivation/maslow/_ _)_ Douglas McGregor (1906-1964) stated that there are basically two types of manager, one who had a negative view of his employees and the other who had a more positive view. In his concept he called the negative view Theory X, and the positive one Theory Y. Theory X assumes that employees do not like work, and a threat of punishment is required to ensure that they perform to required standards. It is also of the assumption that workers do not haveà any ambition and will avoid responsibility; they are primarily interested in security. Theory X could be used to describe the Classical approaches to management. Theory Y managers on the other hand take the human relations approach and assume that work is natural to people and can be a source of satisfaction to them. Theory Y managers believe that workers will seek responsibility and are motivated to meet goals. McGregor believed that managers who adapted the Theory X approach created an environment where workers were only motivated by financial or material gain, whereas Theory Y managers created a workplace where employees were more responsible and more willing to contribute. McGregor came to the conclusion that organisations needed to adapt the approach set out in Theory Y, which is essentially the human relations approach_._ _(Burnes. Managing Change)_ MODERN ORGANISATIONS For the purpose of this essay extensive research was carried out on the approaches that modern industries take regarding management. Information gathered from an interview with an employee of ESB Ireland, an electricity supplier which is one of the largest employers in Ireland, gave a unique insight into how this particular organisation continues to put into effect many facets of the human relations approach. Eoghan, who is employed as an electrical engineer, provided documentation and described how at the beginning of each year all employees have a one to one meeting with their manager to discuss and agree upon goals which they then attempt to achieve throughout the year. The employee is provided with guidance from their manager regarding the work processes on a continuous basis. The diagram shown below, which is taken from the ESBs performance and development document, illustrates how formal and informal communication between manager and employee is seen as essential and is maintained throughout the year. _(Performance and Development Document ESB 2014)_ Coaching is also provided on a one to one basis with employees when it isà required. _Coaching is a proven means, carried out in a confidential manner, by which more individual potential can be unlocked to achieve higher levels of career and business performance_ _(ESB Performance and Development Document 2014)_ Through researching a case study carried out on building materials group CRH, similar approaches to performance management were identified. The CRH approach to performance management is broken down into three areas which are almost identical to those taken at ESB, these are; planning, coaching and reviewing. As is the case at ESB the work processes are carefully structured and discussed with the employee in the planning stage. Coaching is also carried out for each employees specific needs which in turn increases knowledge and improves communication. In the review stage each employee is assessed individually and given the opportunity to respond to feedback. _Self-assessment, collection of information, appraisal and a review meeting all drive performance improvement_ _(http://www.business2000.ie/pdf/pdf_10/crh_10th_ed.pdf)_ CRH are of the view that it is essential that employees are capable of working on their own initiative or as part of a team, as they state in their candidate requirements that candidates must have; _Ability to work on own initiative and as part of a team_ _Ability to analyse situations and develop innovative solutions_ _Problem solving ability_ _(http://www.business2000.ie/pdf/pdf_4/crh_4th_ed.pdf)_ CONCLUSION Its understood that the most important asset of any organisation is its employees, and trying to retain the services of these employees. The classical approach to management does not take this into account and instead is solely concerned with increasing productivity and extracting the maximum labour from its workers. It can be argued that the classical approach increases productivity and raises the output of each employee; however, in the long run it does not lead to a satisfied and contented workforce. This approach is dated when it comes to the fast paced business environment that exists today. In most modern workplaces it is essential that workers are capable of working on their own initiative and making important decisions themselves, the classical approach to management does nothing to promote or nurture these skills, and in fact it discourages them. The classical school of thought is that there is one best way for all organisations to be structured and operate _(Burnes. 2004)_, however, as established through this research, the approach that ESB takes disproves this theory, as each employee is treated as an individual and encouraged to provide opinion on how the work process should be structured and best performed. The meetings and one to one contact with managers gives the employee a clear understanding of what is expected of him and improves communication between the employee and management, which is one of the core aspects of the Human Relations Approach. These initial meetings as well as the guidance which is provided throughout year to the employee by ESB management is clearly influenced by Mayos conclusions following the Hawthorn experiments that employee morale and performance increased with better communication and prior consultation to the work process. _(Burnes. 2004)._ The coaching sessions which are provided at ESB help to improve skills and self-confidence in employees as well as providing management with the assurance that their workers are competent and performing to a highà standard. This type of approach to coaching and continuous improvement and learning is in direct contrast to the ideals of the Classical Approach, and particularly to Fredrick Taylors. Taylor believed in reducing employees knowledge about the work process rather than encouraging learning and understanding. By reducing the workers knowledge he believed that management had a greater control over their employees (_Burnes. Managing Change)._ The view taken by ESB is completely different, as they believe that the more skilled and confident that an employee becomes, the greater an asset to the organisation he will be. The Crusades Essay -- European History Europe
The first crusade was started by Pope Urban II in the year 1095 with goals of liberating the sacred city of Jerusalem and the holy land from the Muslims. What started as an appeal by Byzantine Emperor Alexios I Komnenos for western mercenaries to fight the Seljuk Turks in Anatolia quickly turned into a wholesale Western migration and conquest of territory outside of Europe. In July of 1099 Knights from western Europe captured the city of Jerusalem, thus establishing the kingdom of Jerusalem and other crusader states. Although the gain of Jerusalem lasted less than two-hundred years. The major turning point of Western power was the first crusade. Urban planned the departure of the crusade for August 15, 1096, the Feast of the Assumption, but months before this a number of unexpected armies of peasants and lowly knights organized and set off for Jerusalem on their own. They were led by a charismatic monk and powerful orator named Peter the Hermit of Amiens. The response was beyond exp ectations: while Urban might have expected a few thousand knights, he ended up with a migration numbering up to 100,000 ââ¬â albeit mostly unskilled fighters, including women and children. Lacking military discipline, and in what likely seemed to the participants a strange land (eastern Europe) with strange customs, those first Crusaders quickly landed in trouble, in Christian territory. The problem faced was one of supply as well as culture: the people needed food and supplies, and they expected host cities to give them the foods and supplies. Having left Western Europe early, they had missed out on the great harvest of that spring, following years of drought and bad harvest. Unfortunately for the Crusaders, the locals did not always agree, and this qu... ...m to fast and then march in a barefoot procession around the city walls, after which the city would fall in nine days, following the Biblical example of Joshua at the siege of Jericho. On July 8, 1099 the crusaders performed the procession as instructed by Desiderius. The Genoese troops, led by commander Guglielmo Embriaco, had previously dismantled the ships in which the Genoese came to the Holy Land, Embriaco, using the ship's wood, made some siege towers and seven days later on July 15, the crusaders were able to end the siege by breaking down sections of the walls and entering the city. Some Crusaders also entered through the former pilgrim's entrance. Having captured Jerusalem and the Church of the Holy Sepulchre, the crusading vow was now fulfilled. However, there were many who had gone home before reaching Jerusalem, and many who had never left Europe at all.

Exposition Expository essays can compare, explore and discuss problems, or tell a story. An exposition essay gives information about various topics to the reader. It: Informs Describes Explains In writing an exposition, the text needs to: Be concise and easy to understand Give different views on a subject or report on a situation or event Explain something that may be difficult to understand as you write your essay. Remember that your purpose is to explain. Argumentative In an argumentative essay the writer is trying to convince the reader by demonstrating the truth or falsity of a topic. The writerââ¬â¢s position will be backed up with certain kinds of evidence, like statistics or opinions of experts. The writer is not just giving an opinion, but making an argument for or against something and supporting that argument with data. To know how to write an essay in an argumentative way, you have to research and backup what you say in the text.
